What is a skill, and why understanding it is critical for talent management
To truly manage talent through skills, you must start with the basics and have a clear understanding of what a skill actually is.
Many HR departments talk about skills as a matter of course, yet they often lack a consistent definition or criteria. These nuances matter more than they might appear. The reason? A company may believe it is managing talent by skills when, in reality, it is still making decisions based on credentials, years of experience, or resumes.
Therefore, to truly manage talent through skills, you must start with the basics and have a clear understanding of what a skill actually is.
What is a skill?
A skill is the capacity that an individual can apply in a real, useful, and consistent manner within a specific situation. For something to be a skill, it requires application, a certain level of proficiency, and an observable result. It is not limited to an individual's training or experience.
This perspective significantly changes how we understand talent. A skill does not exist in the abstract; it is tested in real-world situations, manifested through behavior, and produces an outcome.
In short, a skill comprises four elements:
- It is applied in a specific context. A capability does not have the same value in every situation. Where, how, and for what purpose it is used matters.
- It implies a level of proficiency. Two people may possess the same skill but at different levels.
- It combines with other skills. Skills do not function in isolation; they gain value when connected to one another.
- It generates an observable impact. What confirms a skill is the effect it has on the work, the client, or the outcome.
What is not a skill?
- An academic degree.
- Isolated theoretical knowledge.
- A one-off task.
- A word on a resume.
It is also important to properly distinguish between hard and soft skills.
What is a hard skill?
A hard skill is a technical capability, specific and linked to tools, processes, or applied knowledge. It is generally easier to describe and measure because it has a visible application in the workplace.
What is a soft skill?
A soft skill is a capability linked to how an individual communicates, collaborates, makes decisions, or adapts. Although often perceived as more subjective, it can also be defined and observed using data and clear criteria.
Why is it important to understand what a skill is?
Because when a company defines skills poorly, it manages talent poorly as well. Conversely, when it understands them with precision, it can select better, develop with greater focus, and make more coherent decisions about its people.
